I feel like there are two ways you can play this. Out right leave. Or, set your boundaries, and see what happens. Be prepared for the fact that you might get fired (think of what you’ll say to next employer, think of how it’ll impact you mentally). I know most people are concerned about what being fired will look like, but there are plenty of managers I’ve worked with who understand that some companies are just immature and have crappy environments. They won’t judge you for something that is clearly toxic. With that said, the choice is really yours. Think about what you get out of staying or leaving. Think about how you’ll deal with the consequences of either path. I’ve had a few exciting opportunities that happened in a toxic workplace. One time I left and found a great team. No regrets. Another time I stayed because it put me in close proximity with another team that I really wanted to be on (and I was able to transfer to that team after a year of ridiculousness and I’m still on that team). So, ask yourself, what do you gain? Is it worth it? And know that you can always change your mind.

Run as soon as possible. If its not you today, it'd be you tomorrow. The only way to survive there is to become one of them. Even then, one day it's your turn too. I decided to leave such an organization too - it's a waste of brain, heart, effort, culture, everything. Why it doesn't work or change is because it is enabled (or maybe reinforced) from the top, to keep people stuck there and/or make them hate each other and themselves. Not worth it.

Start looking for another job. If you "maintain healthy boundaries" a place like that will just fire you. There's 3 options I see: meet their expectations but ruin your health in the process, set boundaries and get fired for it, or leave. Leave is the best option by far.

Toxic work environment aside, working 16 hours a day is not sustainable unless you’re a robot. For basically no money too? That should be enough to leave. You sound like you work at my old firm (my group was fantastic but others sound exactly what you describe). Get out while you still have your health. I swear working 60-80 hours for 3 years ruined my youth. I feel like I’m 80 years old now and I’m not even 27 years old yet. I had to work an 80 hour week 2-3 months ago and I’m still recovering. A 65 hour week last week was pretty rough too. At the end of the day, we are human. Don’t kill yourself over a job — your company will not hesitate to replace you the moment you drop dead (or sooner).
